The main problem facing the Respiratory Department is lack of motivation for employees that results from unsustainable and inconsistent leadership styles. As a result, issues such as low job security, shortage of staff, and interdepartmental problems arise. To deal with the challenges, St John’s Medical Center will need to outsource managerial services. Importantly, the outsourced managers need to be equipped with comprehensive healthcare information and thus will ensure that the organization incorporates provisions from HIPAA, HITECH labor requirement, and ANA’s recommendation. 

Outsourcing competent management is a performance improvement initiative that saves on cost. Since the hospital’s problems are identified, the management will put strategies that will ensure motivation among employees. Additionally, the management will contain costs, expand talent pools and improve stakeholders focus on the core businesses. As the companies set goals and make realistic expectations, metrics to determine the organization's progress will be identified.

The success of the Performance Improvement Plan 

Financial implication 

Successful implementation of the project will cost the healthcare institution regarding finances. Thus, the company needs to consider all the costs of the deployment. Some of the costs will include training stakeholders to mitigate cultural differences, attrition that may result from new management, organizational change costs, and infrastructure and communication costs. However, the ability of the outsourced management to maintain the human resources efficiently will lead to greater productivity (Sanchís-Pedregosa & Palacín-Sánchez, 2014). Ultimately, the performance improvement initiative will ensure a better return from every employee that works for the benefit of St John Medical Center. 

Existing Information Management System 

St John Medical Center has an online health system where patients can access their medical records. The health system also provides information concerning all staff in the organization. The present information system is critical to the success of the outsourced management. Through the information system, management will be able to identify all the possible errors, all possible challenges, shortcomings from the hospital, and causes of demoralized employees. As such, it will be easier to make useful recommendations as well as initiating them. 

Organizational processes 

The success of outsourced management is dependent on the organizational processes that either facilitate performance of an initiative or make it challenging for the initiative to attain its goals (Chen & Wang, 2018). Some of the organizational processes that will facilitate the success of the initiatives at St John Medical Center include continuous training on performance, communication of individual and corporate strategic goals, monitoring of the goals’ progress, consistent appraisals with feedbacks that are formally documented, and compensation for good performances. 

Interdepartmental communication 

Communication is essential to the success of the initiative. St. John Medical Center has digitized it communication processes making it seamless for individuals from different departments to communicate with ease. It is important to note that Respiratory Department depends on other departments like pharmacy and administration for it provides quality care to its patients. Continuous interdepartmental communication will ensure smooth motivational measures. Interdepartmental communication is critical to ensure attainment of meaningful work. Prevention of boundaries allows teams to work together in pursuit of a common objective. Additionally, it will build on trust; encourage proactive relationship among employees as well as with leaders (Chen & Wang, 2018). As such, leaders will be able to identify with the challenges faced by employees and deal with them and thus encourage productivity.
