Abstract 

The success of an organization or an institution such as a healthcare facility is mostly determined by the management and leadership structure that is in place. The management and leadership structures are guided by fundamental principles which are aimed towards steering an organization towards achieving its goals. Management is the administration of an organization or an institution with functions including planning, organizing, coordinating among others. Leadership entails dealing with people from a management position. Leadership is a crucial aspect of management as not all managers can become good leaders. Succeeding in a management and leadership position, one has to adhere to principles which act as guidelines in the running of organizations such as healthcare facilities. These principles are applicable to both the managers, the top leadership and employees as they stipulate the organization’s values and goals which have to be met. 

Nursing Management: An In-Depth Analysis 

Managers have an important role to play in every organization, and it is with this that healthcare facilities need to have the right management in place. Managers ensure the smooth running of health facilities by creating an environment that suits both the members of staff and patients which will see it achieve maximum profits. Besides managing staff members, the manager’s role in an organization entails managing budgets and liaising with external partners to ensure the right services are delivered to patients (Tomey, 2009) . It is also the role of the manager to plan healthcare projects and develop strategic plans which would benefit the healthcare institution. For one to understand the management theory, one has to understand the theory and how it would be applied in daily work. It will also be prudent for one to select a theory of motivation which would be explained and the detailed how it would be applied to work. After this, it is important for one to draft self-development plan which lists the needs and action plans concerning responsibilities of a manager in a healthcare facility. The role of a manager in any organization is critical and should not be underestimated as it is central to organization performance.

Excellent management skills are vital in determining success in the workplace. In order to increase the quality of service and performance in any nursing management, it is prudent for managers to integrate the best management theories in their daily work. This is so, because, having a good grasp of management theories will play a big role in finding the suitable theories to apply in the workplace (Marquis, 2009) . The Equity Theory is a management theory which can be well integrated into nursing management as it is a motivational theory which focuses more on job inspiration mostly on matters to do with working condition and pay to motivate the nursing staff. This is because the Equity Theory goes beyond the individual and looks into factors that may affect the motivation of staff members in a nursing facility. This theory could be well integrated into the daily work of nursing leadership by ensuring that all aspects of work exhibit fairness and can be applied to depict equity which would lead to motivation thereby resulting to high productivity in the nursing facility (Marquis, 2009) . The Equity Theory works through comparison, where one staff compares the level of input with the output with that of a colleague thereby determining how much motivated an employee would be. It is therefore important for nursing management to provide an environment which will be equal in terms of appraisal, motivation, and kickbacks equally to all its staff, as that will play a key role in determining the loyalty, commitment, and skills applied in a nursing workplace. The Equity Theory is an effective management tool used to measure the level of staff satisfaction, how motivation relates to productivity and how to increase motivation levels with the aim of meeting the goals of an organization. For the success of any nursing leadership and management, it is important that it takes the motivation of its staff seriously by integrating the Equity Theory of fairness as it will prove crucial to the productivity and the profitability the nursing institution will become. 

Most often than not people confuse being happy and being motivated at work. Motivation entails the level of desire of an employee to perform. A motivated staff will always perform compared to a happy staff since they will have the urge and the spirit of working towards achieving an organization’s goal. Motivation in management details steps taken by managers to increase productivity in their staff. In a nursing facility, it is the responsibility of a manager to ensure that its staff is motivated to perform their work diligently (Whitehead, 2006) . There are various ways to which nursing management can motivate its employees to ensure that the productivity level is high and to create an environment that suits its clients, who are mostly patients. One of the ways is by showing appreciation, whereby a nursing leadership shows that the work being done by the staff is meaningful and has a significant contribution to the organization. It could be done during staff conferences where the nursing staff is given a thumbs up for its zeal in ensuring the set goals are attained (Davis, 1997) . The nursing management can also motivate its staff by rewarding them for an exemplary work done when called upon. It could be through salary appraisal or paying for overtime. Employees in all fields in the market always feel motivated when their work is recognized, and it will be more meaningful if the work done is rewarded. This will boost the drive of any staff hence improve its results. For a nursing management to integrate the Equity Theory in its daily work, it first has to ensure that there is fairness when dealing with its staff. A way of remuneration should exemplify this in qualification level besides ensuring that not a single staff member feels unfairly treated or victimized because of their pay of level of education. The theory of motivation ensures that there exists a relationship between the input and the output whereby their management shall reward employees who put in an exceptional performance. This is important to not only nursing management but also to management in every sector who are dedicated to achieving high goals through integrating motivation theories in their daily work. 

Leadership plays a significant role in defining the success of an organization, and it is therefore important for top management to integrate the best approaches at their daily workplace. The approaches used by nursing management will play a key role in determining its results, and it is therefore critical for managers to adopt the best action plans which will improve the success of an organization. A manager could achieve this through participating in executive decision making panels within nursing institutions. These decision making meetings may include, budgeting, recruitment, and outsourcing, which will impact heavily on the performance of a nursing institution. Budgeting could focus on salary and appraisals which will motivate the staff to enhance their output (Adair, 2006) . Another action plan that should be integrated into nursing management in daily work is the aspect of effective communication. Communication is an essential tool which determines the course a program shall take in any organization. It is therefore prudent for managers to develop an effective communication system from the top, through an effective hierarchical structure, to the lowest level in a nursing institution as it will play an in important role in the facilitation of roles among the nursing staff. As a manager in a healthcare institution, one has to ensure the facility is adequately staffed, and the staff is sufficiently trained to improve competency and minimize chances where some staff will complain of being overworked because of their ability (Davis, 1997) . Managers should also ensure that the staff is respect through mentorship and not by controlling and giving orders which might be termed as dictatorial. It is crucial towards creating an environment which is accommodative and suitable to work. The nursing management should also encourage its staff members to develop leadership skills through the implementation of managerial principles, where every employee will be a manager to the other, and this will play a key role in taking job responsibilities, besides ensuring that the action plans of management are being put into practice effectively. 

Conclusion 

It is without question that the type of management put in place will play a significant role in determining the path an organization will take. Over the years, it has come to an agreement that the most successful institution in the world has the best managerial services in place. This exemplified in nursing intuitions in the country and abroad which have achieved great performance through effective leadership structure. To have an in-depth scope of management, one has to understand its theory and how it is integrated into daily work. It is also prudent to understand the various theory of motivation and choose one which is effective to daily work in a healthcare institution. After understanding the various management theories and motivation approaches, a manager can then look for efficient means of integrating them to the daily works in a nursing institution since management has a crucial role to play in the performance of an organization.
