The Workforce category of Baldrige Performance Excellence criteria is concerned with critical workforce practices that are focused on the creation and maintenance of a high performance environment. Further, the criteria also aim at engaging the workforce to ensure that it can adapt necessary changes and success when required (NIST, 2018). In this case study, the paper assesses the motivation and engagement of Maggie, a night-shift pharmacist, based on the Baldrige Category 5: Work force engagement and performance criteria. Further, the paper also discusses how the organization can enhance her job design and its implications. 

Assessment of Motivation and Engagement 

The motivation and engagement based on theories and concepts can be carries out in the following manner. Firstly, workforce engagement is about the ability to perform meaningful work based on having a clear organizational direction and accountability. Further, it implies that an organization has safe, trusting, effective and cooperative workplace environment. In this case, the environment where Maggie performs meaningful work as expected by the organization because there are organizational direction and she must be accountable to the process of dispensing drugs and other prescriptions in the form that they are required. Further, collaborative and cooperative engagements exist in the workplace environment and performance is highly expected. As such, Maggie is motivated to perform better and focus on her tasks (NIST, 2018). Secondly, Maggie is engaged and motivated and does not need to wait for instructions because she understands the directions required in dispensing the drugs because she has found personal meaning ad drive to work. She understands that her job is important and believes in her ideas. Further, she transcends the job responsibilities for effective performance irrespective of the night-shift challenges she faces where interactions are limited. Therefore, Maggie’s motivation and engagement demonstrates that she possesses skills and competencies as a team contributor to the overall success of her organization. For instance, she is action-focused and spends a substantial amount of time doing research on any issue in her line of duty that she does not understand. Secondly, she demonstrates endurance in her workplace because she is a night shift nurse NIST, 2018). As team contributor, she learns on the job and solves problems without engaging others that may be too busy for the benefit of the organization. Imperatively, her motivation is based on the need to focus on customer, drive and deliver results, integrity and trust, and ethical values. Maggie’s assessment and motivation is based on the Medrad model as described in the module materials.

Improving Job Design and its Implications 

Job design denotes to the responsibilities and tasks that individual employees are assigned in the workplace in organizations. Imperatively, Maggie’s organization needs to improve her job design by modifying and altering her tasks and responsibilities in the workplace. For instance, they need to reduce her tasks in dispensing medications during the shift since she has to manage the automated dispenser cabinet and also attend to the pediatric intubation in the emergency room. Secondly, they need to ensure that there is a feedback mechanism for her to obtain feedback even at night because it is critical for her to understand if her intuitions are right. As a collaborative care pharmacist, her job design is huge and affects her ability and capability to perform effectively in the organization. Changing her job design is crucial to ensuring that she performs better in the delivery of the medications. Changing the job design will ensure that she can work a staff nurse and not a collaborative nurse. For instance, Maggie cannot consult other medical professionals and has to use the Internet to get more information before making an appropriate decision in dispensing medications.
