According to the reading in the provided chapter, Lisa Cruz is a Human Resource manager who is dedicated to coming up with policies that are aimed at improving employee behaviors as well as competencies. Hotel Paris has a competitive strategy whose objective is to provide superior services to clients to enable their property to have the edge over their competitors. The management desires to provide an environment that makes their guest stay longer or visit the hotel many times hence increase the revenue of the facility. As the HR manager, Lisa embarks on formulating policies that can help the hotel management achieve their objective. 

Lisa has several reasons she can use to convince the top management to improve further the Paris hotel chain’s fairness and justice processes. The first reason is that her approach produced significant results. She realized that the most crucial factor of production in the business was labor. As much as she is the HR manager of the hotel, she works under the top management. Majority of decisions that pertain to fair treatment of the employees lie with the senior managers. Lisa can use her findings from the Journal of Applied Psychology to convince the top managers of what needs to be done to attain their competitive strategy. Since the survey contained in the journal was carried out in more than one hundred hotels, it has empirical evidence that can help the hotel.

Additionally, the fact that Lisa began by investigating the justice and fair treatment process of the hotel suggests that she had a hint of the exact problem that the hotel faced. She knew from the start that if the fair treatment system were reviewed, the hotel would realize its objective. But she could not just face the top management with assumptions. Now that she has conducted conclusive research, she can advocate for the further improvement of the fair treatment process in a better way. 

Apart from the traditional methods of achieving discipline in a business, there are several techniques that can be used to accomplish the same. The traditional approach would require that rules and regulations are formulated such that anyone who contravenes them is punished. However, such methods may make some employees unease and even rebellious. One of the best techniques is to reward those employees that provide exemplary service as well as keep high standards of ethics. Such a method will make all employees work hard and responsibly knowing that there is a reward at the end. Some of the rewards may be job promotions, an increase in salary or recognition. It is better to motivate employees than to constantly remind them of undesirable consequences if they do not carry out their duties as expected. 

In several best companies to work for, the emphasis is usually placed on how the management relates to the employees. The best way of the management to interact with the employees is to remove any bureaucracies that may exist. It is important that the employees be let to present any issue they might have even to the top management any time they feel. Such a measure translates to having an effective communication process in the business. In organizations that have a bureaucratic style of leadership, when a member of the rank is absent, employees have to wait till the individual shows up for them to be listened to. In such cases, urgent matters cannot be dealt with, and the result most of the time is losses to the particular business. Any organization needs to allow all its employees to voice their grievances during meetings without being intimidated.
