The vision of the school entails offering all learners with a nurturing, safe, stimulating, as well as motivating educational setting that teaches learners ways of realizing academic excellence and success in the 21 st digital learning setting while at the same time supporting social responsibility that ensures no child is left behind. In the school improvement plan, therefore, in supporting initiatives that can promote collegiality among educators, it would be possible to boost staff morale, which has remained considerably low together with ensuring that union representatives are supportive as well as ensure that the School Advisory Team reaches consensus by undertaking deep investigations of the issues surrounding the institution.

Analysis of School Climate 

On the present situation of the institution, it appears as if the major area of emphasis will be to focus on enhancing collegiality among teachers while at the same time boosting the morale of the staff members. It will also be crucial to address the issue of militant union representatives while at the same time ensuring that the School Advisory team is able to reach consensus through embarking on serious scrutiny of the issues prevalent. Within the institution, the absence of collegiality might have emanated from lack of ideal skills by the institution’s head. The damage caused by the leader is usually irreparable while it proves fatal for an institution. The head of the institution exercised haphazard or authoritarian leadership that led him to lack vision concerning the key issues facing the institution. He lacked interpersonal skills, possessed outdated skills and knowledge when handling various administrative tasks, as well as was incapable of viewing things in a holistic manner (Curtis, 2012) . These issues damaged collegiality among the educators to an extent that they lost confidence in the ideal of collegiality hence opted for safer ways of addressing matters while avoiding group decisions.

Furthermore, certain staff members declined from serving as part of collegiality mostly because they were egoistically ambitious or power mongers. They create different opinions with the goal of ensuring that are heard while they also engage in acts such as cheating, backbiting, as well as overt intolerance. They also fail to follow the ethical standards as demanded by their profession while others have managed to influence the institution’s head to be perceived as good within the institution (Rapheal, 2016) . Here, they target the educators who prefer exercising innovativeness in their career and possess high skills that lead them to success. In addition, because of lack of collegiality among the teaching staff, it has not been possible to address the issues facing the union members mostly because the staff and board members cannot agree on the ideal way of resolving the issues facing the unions. In this sense, the unions have become militant to an extent that they disturb the stability of the learning environment. Also, the poor motivation prevalent at William C. Golden Middle School also extends to the School Advisory board in such a manner that they usually reach consensus without any struggle, an indication that they show less interest in the progress of the school. Here, owing the prevalence of such issues within the institution, a large number of staff members have shown declining morale, which has in effect ended up contributing to the poor performance of the learners at William C. Golden Middle School is one of the most notable learning institutions in Miami, Florida, it would be essential to lay emphasis on fostering a culture of best practices among the different stakeholders, including administrators, staff members, and the school advisory team. Involving the different stakeholders as well as parents in the problem solving process will play an essential role with regard to assisting proposed changes in the management of the institution and best practices that will unify the diverse efforts of the educators in the school.

While the William C. Golden Middle School is one of the best performers in Miami, Florida, it would be essential to lay emphasis on certain areas that would hinder the performance of students from deteriorating (Florida School Leaders, n.d). Since the collegiality and motivation among teachers serves as a key contributor toward improving the level of academic achievement among students, it is would be crucial to make sure that the issue is addressed effectively. Also, the needs of the unions should be addressed to make sure that they refrain from disrupting learning operations in the institution. Additionally, since the school advisory team usually results to struggles before reaching a consensus, such issues should also be given recognition (Haney, 2012) . In doing so, it would be possible to foster a spirit of cohesiveness within the institution to make sure that all the different stakeholders play their part to streamline the operations of the school. Such acts would make the learning environment appealing to learners in their educational endeavors.

School Climate Improvement Objectives 

At William C. Golden Middle School , one of the major improvement objectives would be to improving the levels of collegiality among members of staff, which would then contribute to increased levels of motivation. The major way of realizing this would be through establishing a flexible managerial policy that benefits the autonomy of the teaching community. Such an initiative would make it possible for the educators to realize the importance of taking part in collective activities since they would not always be required to conform to the rigid restrictions. Additionally, support should be given to unbiased views within the institution to facilitate in sustaining collegiality (Gann, 2013) . Since collegiality is a main ingredient to the success of a learning institution, a managerial policy that supports the initiative would contribute toward improved success of the institution.

An additional approach toward improving the objectives of the school climate is through supporting unions to hinder them from becoming militant. Teacher unions need to be provided with sufficient pay, provided with issues concerning improvements in the teaching profession, while at the same time providing them with opportunities for attending seminars, conferences, and training programs related to education. Supporting such endeavors would contribute toward making teachers feel appreciated and recognized thus allow them to remain motivated (Cowen & Katharine, 2017) . The last objective worth laying emphasis on is one attributed to providing the school advisory team with a mechanism of resolving issues without engaging in any kinds of conflicts. They should be equipped with various ways of resolving conflicts to make sure that the decisions made rhyme with the requirements of the learning institutions. Thus, in addressing the three major school improvement objectives, it would be possible to stabilize the institution in such a manner that teachers work in a collaborative and motivated manner, eradicate any issues associated with union disputes, while at the same time making sure that the school advisory team makes decisions without any trouble (Curtis, 2012) . These would create an amazing environment that would contribute toward improved performance of the learners.

Communications Plan 

Communication is a major area of emphasis when it comes to supporting high visibility and transparency. Communication plays a critical role when it comes to discovering new knowledge as well as opinions of other individuals to facilitate in realizing the mission and vision of a school. Communicating with the community is also a major area of emphasis to focus on to facilitate in establishing positive relationships. At William C. Golden Middle School , an effective communication plan would entail opening the communication line between staff members and the administration. In realizing these, several team-building initiatives should be incorporated to facilitate in supporting collaboration among school staff. They should be encouraged to take part in school activities and social events to facilitate in establishing a positive culture among them. The administrator also needs to ensure that an open door policy exists to allow staff members and other stakeholders in the community to raise their concerns. Via this form of communication, it would be able to communicate institutional goals, which would facilitate in allowing the institution realize its goals while at the same time contributing to improved performance of the students.
